Our work in psychiatry is built on a foundation of human connection. That’s why I see the biggest danger of AI in hiring as its inability to gauge a candidate’s therapeutic presence. An algorithm can screen a resume for keywords like ’empathy’ or ‘compassion,’ but it can’t detect the genuine warmth, clinical intuition, and unwavering stability a person projects in a room.

That felt sense of safety is the bedrock of a therapeutic relationship, whether you’re working with a child who’s too scared to speak or an adult who has lost all trust in others. It’s this intangible quality that allows a patient to feel seen and begin to heal.

To mitigate this risk, I’ve made our hiring process deliberately human. While technology can handle the initial application, its role ends there. I personally meet with every candidate we seriously consider, not just to review their experience, but to understand who they are as a person. I’m looking for the things an AI simply can’t quantify.

I’m reminded of a colleague I once worked with. An AI screening their resume would have likely passed them over for someone with more prestigious credentials. But I saw firsthand the incredible humility and deep care they showed when discussing a challenging past case. That’s the kind of genuine empathy you simply can’t program an algorithm to spot.

In a field built entirely on human connection, the ultimate hiring decision must be a human one. For me, that approach is non-negotiable.

Andrew Peluso – What Kind Of Bug Is This

One serious risk I see with AI-driven hiring is over-reliance on pattern recognition that unintentionally filters out qualified but non-traditional candidates.

In digital marketing, some of our best hires didn’t have agency backgrounds or traditional degrees—they came from journalism, teaching, even theater. However, many AI screening tools heavily weigh resume keywords, which tends to reward individuals who already know how to “speak the language” of the industry. That creates a feedback loop where the same types of profiles continue to rise to the top, and you miss out on diverse perspectives that often lead to stronger creative and strategic work.

To mitigate this, we made a conscious decision to keep our first-round screening partially manual, especially for content and strategy roles. We use tech for volume management—like filtering for basic writing skills or location—but we don’t let AI decide who moves forward. We also include blind writing assessments early in the process.

That levels the playing field and allows us to evaluate candidates based on output, not just their resume history. It takes more time, but it’s helped us build a team with a broader range of thinking—and in our industry, that’s a competitive edge.

One serious adverse consequence of AI-driven hiring is algorithmic bias that can perpetuate workforce homogeneity. When AI systems are trained on historical logistics industry data, they risk reinforcing existing workforce patterns rather than promoting diversity.

The logistics industry already faces challenges with representation across different demographics. If AI hiring tools learn from this historical data, they may inadvertently screen out qualified candidates from underrepresented groups who don’t fit the “typical” profile, limiting perspectives and innovation potential within our partner network.

At Fulfill, we’ve implemented a hybrid approach to mitigate this risk. Our AI tools assist with initial candidate screening for our network of 650+ fulfillment partners, but we never allow them to make final decisions. Our human experts review recommendations, applying contextual understanding that algorithms lack. We’ve also invested in diverse training datasets and regular algorithmic audits to detect potential bias patterns.

I’ve personally witnessed how diverse teams deliver superior results for our eCommerce clients. One of our most successful partners initially struggled with staffing challenges until they revamped their hiring practices to be more inclusive. They now maintain a culturally diverse workforce that brings unique perspectives to problem-solving, particularly valuable when handling fulfillment for clients with global customer bases.

Back in 2022 the BBC ran a documentary called ‘Computer Says No’, which suggested the programming behind AI interviews was discriminatory towards neurodivergent people – for example, tracking eye content and facial expressions, which would be biased against people with Autism.

The program suggested AI interviews could be made more inclusive, if the companies and people behind the technology learned about neurodivergence so they could factor that in.

That was three years ago, but unfortunately the issue still doesn’t seem to be on the developers radars. That’s a shame, because it could be used to go the other way, removing some human biases and making recruitment fairer.

Hopefully some of the businesses using this AI will begin having neuroinclusion as part of their criteria for purchase soon – which will lead to the developers of the technology ensuring the (neuro)diversity of their training data.

One of the most serious risks I’ve seen with AI-driven hiring is how easily it can codify human bias under the illusion of objectivity.

Early on, we tested an AI-based screening tool to help preselect drivers. On paper, it seemed perfect—fast, data-driven, and consistent. But within a few weeks, we noticed a trend: local applicants from low-income neighborhoods in Mexico City were being filtered out disproportionately.

The algorithm had learned to prioritize “punctuality” using proxies like previous job addresses, but what it really did was penalize people who lived further from wealthier zones—where traffic is unpredictable and transit infrastructure lacking. The system had no context for the realities of commuting in Mexico City.

We immediately pulled the plug.

Since then, we’ve gone back to human-led screening, but with one key upgrade: we now use AI only as an assistive tool—not a gatekeeper. It flags applications for review, but final decisions always rest with a trained human who understands local nuance and context. And we track the demographic impact of every hiring round to ensure we’re not repeating mistakes behind the scenes.

For us, tech is there to scale human empathy—not replace it.

The fear of replacement is real, and it’s the #1 challenge I see when helping teams adopt AI.

The truth is, no tool works unless your people are on board. Right now, the most significant practical challenge across small and medium-sized enterprises isn’t the tool; it’s the trust. AI is moving faster than most employees can mentally process, and without the correct narrative from leadership, it quickly becomes a threat.

Here’s the framework we recommend leaders follow to close the fear gap and make AI adoption stick:

1. Hold the first conversation early and make it about value: Don’t wait for the tools to arrive before addressing the elephant in the room. From day one, tell your team, “We’re not replacing you; we’re upskilling you.” Let them know the great staff will always be valued. AI is here to remove repetitive tasks, not humans.

2. Reframe AI as a teammate, not a threat: We call AI a digital assistant, not a system. The language matters. When staff feel like AI is working with them – answering FAQs, handling follow-ups, drafting notes – they stop resisting it. Show them where it saves time, not where it replaces them.

3. Identify and invest in your early adopters: In every company, there’s someone who’s quietly curious. Support them. Train them first and then let them teach others. This builds internal momentum far better than top-down mandates or external consultants alone.

4. Make upskilling part of the culture: Create a culture where learning AI is a badge of honour, like becoming ‘fluent in digital’. You don’t need full technical literacy; you need familiarity and confidence. Normalize this by hosting 30-minute demos, walk-throughs, or mini-workshops

5. Check in often because fear doesn’t vanish, it evolves: Staff need reassurance during rollout, not just before. Create weekly check-ins, anonymous Q&A sessions, or pulse surveys to understand where the resistance lies. Trust builds with communication, not silence.

AI isn’t a threat to good people. It’s a multiplier for them.

My most practical advice is to build a narrative around value, not fear. Help people build an identity as someone who works well with AI. That’s what’s going to matter most in the next five years.

That creates chaos.

I’ve seen companies invest in flashy AI courses without checking if anyone even has the baseline data literacy to understand what’s being taught. You’ve got to meet your team where they are, not where you wish they were.

Another big challenge is the “fear factor.” People worry that AI will make them irrelevant, which leads to resistance or shallow engagement. I remember a session with a startup we were advising—everyone nodded through the AI onboarding, but no one actually used the tools after.

It wasn’t until we framed the tech as a support, not a replacement, and tied it to specific outcomes—like saving hours on reporting or refining investor insights—that people bought in.

Also, don’t underestimate how long it takes to operationalize what’s learned. You’re not just teaching tools—you’re reshaping workflows, KPIs, even mindsets. Make room for experimentation, and allow failure without penalty.

We shifted our approach. Instead of framing AI and analytics as “the future,” we made it about solving today’s problems. We ran short internal challenges, things like using AI to draft reports or prep for client calls. Once people saw how it saved time and effort, engagement went up.

We also realized that a one-time training wasn’t enough. So, we added five-minute mini-learnings to regular team meetings. We’d highlight something a teammate tried that week. It kept the momentum going without making it feel like extra work.

If I had to sum it up: address the emotional barrier first. Then connect the learning to something real. That’s when adoption starts to stick.

AI Creates Identity Crisis, Not Just Skill Gaps

As a founder with a team that’s integrating more AI tools by the week, one challenge I’d flag for other leaders isn’t technical—it’s psychological.

The biggest hurdle?

The silent shame that creeps in when smart, capable employees feel like they’re suddenly behind. AI doesn’t just introduce new tools—it messes with people’s sense of competence.

You’re asking a mid-level analyst, who used to feel sharp and on top of their game, to admit they don’t understand a tool that a fresh grad just automated a dashboard with.

That’s not a technical gap. That’s an identity crisis. And nobody wants to talk about it.

If you want people to level up on AI and analytics, you can’t just throw them into a Notion doc of prompts and tutorials.

You have to actively defuse the ego threat. Normalize being clueless.

Create “sandbox hours” where teams can experiment without deliverables or pressure to be efficient. Celebrate learning curves, not just output. Otherwise, you’ll see people resist the tools they think are replacing them—because deep down, they’re mourning a version of themselves that used to feel valuable.

That’s the real work of leadership here. Not training people on GPT or Python—but helping them rewrite what “being good at your job” means in this new era.

For our part, we discovered that video production actually flows more smoothly when we accept tool diversity instead of fighting it. So the mindset shift is moving from doing the task to directing the system. It’s about becoming someone who uses machines to scale judgment, not just output. Some people adapt quickly. Others need time, examples, and a clear reason to change. Because of that, culture and incentives matter more than any training program.

Tool overload is also common. It’s tempting to roll out every trending platform like Power BI, ChatGPT, or Looker and expect productivity to follow. But more tools usually create more confusion. So what works better is starting with one narrow use case that clearly saves time or reduces cost. When people see impact, they start asking for more. That’s how adoption grows—when the value is obvious.

Accuracy gets over-prioritized. AI and analytics are probabilistic by nature. So if the bar is perfection, no one will take risks.

Teams need permission to test, learn, and adjust quickly. The advantage isn’t in getting everything right the first time. It’s in how fast feedback loops close and how quickly insights turn into action. That’s what makes AI useful at scale.

Connect Global AI Training to Business Outcomes

When helping a workforce level up on AI and analytics skills, I would say the biggest challenge is managing the diversity in learning curves and cultural expectations across global teams.

In international hiring, you encounter people with very different backgrounds and access to technology, so training programs must be designed to accommodate varying levels of familiarity with AI tools and data literacy. This requires a flexible, inclusive approach that respects local contexts while maintaining a consistent skill baseline.

I also emphasize the importance of aligning AI and analytics skill development with clear business outcomes. Upskilling efforts often fail when they’re too theoretical or disconnected from daily work.

For global teams, this means crafting training that directly supports the roles employees perform, making the learning immediately relevant and actionable. This practical connection helps maintain engagement and accelerates adoption of new technologies.

A company I worked with in the UAE had implemented an AI-driven hiring tool to streamline recruitment. The system used algorithms to filter candidates based on their resumes and preset criteria. 

Initially, it seemed like a fantastic time saver but over time, the company noticed a troubling trend. 

Highly qualified candidates were being overlooked, and there was an apparent lack of diversity in the new hires. Upon investigation, it became clear the AI system had been trained on historical hiring data that carried implicit biases, causing the tool to favor specific profiles while filtering out others unfairly. 

This led to a skills gap in critical areas and tension within the HR team as they struggled to understand the discrepancies.

With my background in recruitment optimization and operational efficiency, I was brought in to address the issue. 

Drawing on years of experience, I helped the company audit the AI system and retrain its algorithm with a more inclusive dataset. We implemented a dual-layered approach where human oversight complemented AI recommendations to ensure fairness. 

Additionally, I coached their HR leaders on how to create unbiased hiring practices and monitor AI systems for unintended consequences. Within six months, the company saw a significant improvement in candidate quality and diversity while retaining the efficiency benefits of AI. 

This experience underscores the importance of balancing technology with human judgment, something I always emphasize in my coaching practices.

During my career, I’ve seen AI bring remarkable advances, but also some unintended issues, particularly in HR functions.

As the CEO of SuperDupr, I’ve seen AI’s potential to revolutionize various business functions, but it’s crucial to approach it with caution. 

In our work changing businesses, we encountered an AI tool designed to automate routine HR tasks, such as sorting emails and managing candidate workflows. 

However, the tool inadvertently created scheduling conflicts, impacting interview processes and frustrating both candidates and HR staff. 

Implementing AI in such critical areas requires careful oversight. 

At SuperDupr, we’ve learned that frequent testing and a strategic plan to integrate human oversight are vital. Providing team training to co-manage AI with human intuition can often prevent disruptions. 

We’ve found that a balance between AI efficiency and human ethics is key to fairly enhancing HR operations.

Shows Bias in Recruitment

In the HR sector, AI has been used to streamline recruitment, but there have been instances where it created more problems than it solved. 

For example, some companies implemented AI-powered recruitment tools to screen resumes, only to discover that the algorithm unintentionally exhibited bias. One well-known case involved an AI system favoring male candidates because it had been trained on historical data skewed toward male hires.

As a chatbot owner, I’ve learned that data quality and transparency are critical when implementing AI. 

The bias in the AI tool wasn’t intentional, but it reflected the biases present in the training data. 

This highlights the importance of auditing datasets and ensuring that the AI systems align with company values and fairness goals. HR teams must work closely with data scientists to avoid these pitfalls.

The takeaway is that AI systems are only as good as the data they are fed. Companies need to remain vigilant and regularly test their AI implementations for unintended outcomes. 

In HR, the focus should not only be on efficiency but also on maintaining equity and inclusivity throughout the hiring process.

Rejects Freelance Applications

We decided to try to use AI to filter applications a little while ago. 

However, we noticed that a large number of applications were being rejected and only a few were filtering through. 

After adjusting, we noticed that the AI was eliminating those with freelance experience-but as a content agency, most of our collaborators are freelance. This was relatively minor and we wound up adjusting the AI and feeding the resumes through again. 

However, I don’t know what would have happened had the rejection rate been just low enough that we didn’t notice anything wrong.

Cultural Bias in Performance Evaluation

We integrated AI to evaluate employee performance, aiming for objectivity and efficiency. The AI used communication style, task completion patterns, and language usage as metrics. 

However, it inadvertently penalized employees from non-native English-speaking backgrounds and introverted individuals who preferred concise responses over elaborate ones.

This created friction within the team as those affected felt unfairly labeled as underperformers. It also overlooked high performers in roles where communication wasn’t critical. 

The company faced backlash, leading to the suspension of the AI tool and temporary reinstatement of manual reviews.

The takeaway is that AI often amplifies cultural and contextual gaps if it isn’t trained with diverse datasets and clear ethical guidelines. 

Before implementation, it’s crucial to assess how metrics might disadvantage subsets of employees and include cross-functional reviews to mitigate biases. Otherwise, you risk damaging morale and trust in workplace technology.
